As a long‑serving school leader, I often felt that accountability shaped far too much of what we did. External pressures and compliance frequently dictated our processes, and over time I began to question the principles behind them. Anything that wasn’t genuinely for the benefit of children inevitably bred resentment. Observation was a clear example of this. Once it became tied to pay scales and career stage, its purpose was unclear.

I’ve always believed that observation can be a powerful driver of school improvement when its purpose is skillset development and strategic curriculum refinement. Getting the right balance of challenge and support requires shifting the needle, rethinking what we do and why we do it. This is why Nautilus resonates so strongly with the leaders I speak to. If we change the language we use, we change the purpose. A rubric can provide a useful structure for distributed leadership, consistency and a common language, but the narrative shifts when we remove judgements. Instead of judgements, we use prompts. It’s a simple shift, but a significant one. Lines of enquiry guide leaders to the key focus areas, and prompts help them evaluate effectiveness, offer recognition, or make recommendations. This aligns naturally with coaching models and good feedback etiquette.

I always add the disclaimer when talking to schools that how you use the insights and data in Nautilus is entirely up to you. The default system is designed carefully to provide the right balance of challenge and support, which will always depend on school status, context and vulnerability.
